【摘 要】The investigation of the quality of working relationship is extended to production employee teams, adapting the construct developed by Graen (1976) and his colleagues in leadership research. The central construct investigated is the individual member's perception of his or her exchange relationship with the peer group as a whole. Team-member exchange quality is proposed as a role-making construct complementary to leader-member exchange quality. Data from a sample of 178 blue-collar industrial workers at a small, unionized plant of a major automobile maker show that team-member exchange quality adds to the prediction of job attitudes by leader-member exchange quality. Moreover, team-member exchange quality varies systematically between groups in relation to the autonomy given by management and within groups in relation to job attitudes. Team-member exchange quality also predicted rated performance, a relationship that was moderated by peer motivation.
